El objetivo de este estudio fue construir y probar una herramienta de medición
para el diagnostico de las organizaciones de aprendizaje.

The aim of this study was to construct
and test a measuring tool for the
diagnosis of learning organizations.
3. Concepto de organizaciones de Aprendizaje Holístico
Se deriva de una caracterización basada en las teorías de aprendizaje de los
individuos (Moilaen, 1996). El núcleo de este concepto puede verse en la sabiduría
percibida de construir una organización de aprendizaje basada en la visión u
holistica.
The concept of holistic learning organizations
Is derived from a categorization based on individuals' learning theories
(Moilanen, 1996). The core of this concept can be seen in the
perceived wisdom of building a vision-based or
holistic learning organization. .
4. Herramientas de Diagnostico existente
1. Instrumento de Diagnostico, resultado de una
estudio de investigación realizado en algunas
empresas británicas (Pedler y otros, 1998: 1989). Se
basa en entrevistas, jornadas de trabajo continuas y
algunos talleres y contiene nueve subáreas.

based on interviews, joint working days and some
workshops, and it contains nine sub-areas

3. Tannenbaum (1997) ha compuesto su herramienta
sobre la base de la investigación científica y la ha
probado con métodos científicos. Se hace hincapié en
los procesos y en la capacitación, pero también en las
formas de aprendizaje relacionadas con el trabajo.

of scientific research and tested it with scientific methods.
The main emphasis is on the processes and on training,
but also on the ways of job-related learning
4. Pearn et al. (1995) desarrollaron The Learning Audit que
se compone en cooperación con los clientes, pero el
instrumento no ha sido probado con métodos científicos.
Este instrumento es exhaustivo desde el punto de vista de
dirigir y fomentar el aprendizaje, pero superficial desde el
punto de vista de toda la organización de aprendizaje.
4. Pearn et al. (1995) developed The Learning Audit which
is composed in co-operation with the clients, but the
instrument has not been tested with scientific methods.
This tool is comprehensive from the point of view of
leading and encouraging learning, but superficial from the
point of view of the whole learning organization's.

instrumento se han agrupado en filosofía y
valores, estructura y procesos, dirección y
toma de decisiones, organización del trabajo,

por 20 declaraciones. Este cuestionario es muy
corto y, por lo tanto, muy fácil de rellenar. Pero
el cuestionario es también de un nivel muy
general y no da una idea clara de todo el
concepto.

therefore very easy to fill in. But the questionnaire is
also at a very general level and it does not provide a
clear idea of the whole learning organization concept.

7. Redding y Catalanello: Learning Organization Capability
Assessment (1997). este instrumento define tres arquetipos,
que se clasifican en organizaciones tradicionales, de mejora y
de aprendizaje. También es muy sencillos y fácil de rellenar,
pero el valor de esta herramienta esta en tener una idea básica
de la situación.

7. Redding and
Catalanello: Learning Organization Capability Assessment
(1997). This instrument defines three archetypes, which are
categorised into traditional, continuously improving
and learning organizations. It is also very straightforward
and easy to fill in, but the value of this tool is in getting
some basic idea of the situation
8. El último y probablemente el más completo cuestionario es de
Watkins and Marsick: Dimensiones del cuestionario sobre la
Organización del Aprendizaje (1998). Esta organizado en cuatro
secciones que abordan temas individuales, de equipo, de
organización y globales. El núcleo del instrumento se presento con
siete dimensiones, que son el aprendizaje continuo, el dialogo y la
indagación, el aprendizaje en euipo, el sistema incorporado, la
conexión con el sistema, la potenciación, el liderazgo, el
rendimiento financiero y el rendimietno del conocimiento (Yang y
otros, 1998, pág. 85)
8. The last and probably the most comprehensive questionnaire is by
Watkins and Marsick: Dimensions of
the Learning Organization Questionnaire (1998). It is organized in
four sections addressing individual, team, organizational and global
issues. The core of the instrument was presented with seven
dimensions, which are continuous learning, dialogue and inquiry,
team learning, embedded system, system connection, empowerment,
provide leadership, financial performance and knowledge
performance (Yang et al., 1998, p. 85)

Las raíces de este estudio se basan en los puntos de vista de Pedler y Senge. Algunos detalles tienen su origen en la obra de Argyris y Schon.
El primer borrador del Modelo de Diamante e la organización de Aprendizaje se componía de dos niveles (Nivel Individual y Novel de
organización)y cuatro elementos diferentes (búsqueda de propósito, cuestionamiento, potenciación y evaluación (Moilanen, 1996b).
La elaboración del modelo se llevo a cabo después de recopilar los datos empíricos.

The first draft of the Learning Organization Diamond Model was composed of two different
levels (individual level and the organizational level) and four different elements (finding
purpose, questioning, empowering and evaluating (Moilanen, 1996).
An elaboration of the model was accomplished after collecting the empirical data.
9. La organización del Aprendizaje
Definición
Una Organización de Aprendizaje es una organización gestionada conscientemente con el
“aprendizaje” como componente vital en sus valores, visiones y objetivos, así como en sus
operaciones cotidianas y su evaluación.
Elimina los obstáculos estructurales del aprendizaje , crea estructuras habilitantes y se ocupa de
evaluar su aprendizaje y desarrollo.
Definition
A Learning Organization is an organization consciously managed with “learning”
as a vital component in its values, visions and objectives, as well as in its daily
operations and its evaluation. It removes the structural obstacles to learning,
creates enabling structures and deals with evaluating its learning and development.
10. El Conjunto y Sus elementos
El Modelo del Diamante de la Organización de Aprendizaje puede ilustrarse en forma de
diamante imaginario con dos caras y diez elementos. La cara superior del diamante cubre
los aspectos de toda la organización de la herramienta, mientras que la cata inferior se
concentra más em las vistas individuales.
The Learning Organization Diamond model can be
illustrated by presenting it in the form of an imaginary
diamond with two sides and ten elements. The upper side of
the diamond covers the organization-wide aspects of
the tool, whereas the lower side concentrates more on
individual-based views.
11. Factores Principales
El proceso de elaboración de este instrumento de diagnostico del diamante de la organización de
aprendizaje Diamnante, comenzó en 1996 con un cuestionario de 20 declaraciones a nivel de
organización. Las declaraciones se agruparon de acuerdo con cinco factores principales:
1. El papel del gerente en el aprendizaje organizacional; 2. Conexión entre el aprendizaje y la estrategia ; 3.
Desaprender y darse cuenta de los nuevos requisitos; 4. Nuevos medios de aprendizaje; y 5. Evaluar el
aprendizaje y la recompensa.
The development process of this Learning Organization Diamond tool started
in 1996 with a questionnaire of 20 statements at the organizational level. The
statements were grouped according to five main factors, which were named as
follows:
(1) manager's role in organizational learning; (2) connection
between learning and strategy; (3) unlearning and noticing of new requirements;
(4) new means of learning; and (5) assessing learning and rewarding.
12. Conclusiones
Algunas de las herramientas categorizan a las organizaciones como organizaciones de aprendizaje u otro
tipo de organizaciones (Sarala and Sarala and Redding and Catalanello). Tres son ,as holísticas que el resto
(Pedler et al., Mayo and Lank and Watkins and Marsick), y las tres restantes se concentran más en
fomentar o potenciar el aprendizaje (Tannenbaum, Pearn et al. and Otala).
Some of the tools categorise organizations as learning organizations or other
types of organizations (Sarala and Sarala and Redding and Catalanello). Three are
more holistic than the rest (Pedler et al., Mayo and Lank and Watkins and
Marsick), and the remaining three concentrate more on encouraging or
empowering learning (Tannenbaum, Pearn et al. and Otala).
13. Conclusiones
La base de la herramienta esta en los pensamientos y conceptos existentes, pero todo el concepto creado
no es una derivación directa de ninguno de ellos. Los elementos más adecuados y más utilizados, así como
algunos elementos nuevos que claramente faltaban , fueron compilados para formar un marco que
contiene dos niveles y cinco elementos en ambos niveles.
- The basis of the tool is in existing thoughts and concepts, but the whole
concept created is not a direct derivation of any of these. The most suitable and
the most commonly used elements, as well as some new elements that were
clearly missing, were compiled to form a framework containing two levels and
five elements at both levels.
